When Kenexa High Performance In??stitute researchers Brenda Kowske and Jack Wiley embarked on a years-long study of best HR practices, they asked thousands of employees worldwide a simple question: What is the most important thing you want from the organization for which you work?
They heard one response over and over: Fair compensation for a day?s work, and enough of it.
For everything else that contributes to employee satisfaction, most people wouldn?t do their jobs free. Com??pen??sation is a critical tenet of the employment contract, Kowske and Wiley write in their new book, Respect: Delivering Results by Giving Employees What They Really Want (Jossey-Bass, 2011).
They urge employers interested in attracting and retaining excellent em??ployees to ask these questions about their compensation practices:
1. Do you have a stated compensation policy? A good policy spells out a broad framework within which decisions about starting pay, raises, variable compensation and related issues are made. Consider your policy a strategic planning document. If you find yourself making compensation decisions on an ad hoc basis every year, you probably need a sound policy.
2. How well do you explain benefits to employees? Do they understand that benefits comprise a significant portion of their total compensation?
Sure, you should spell out the value of your benefits in your handbook. But you should also hold regular face-to-face meetings to explain what they?re worth. More important, you should make sure employees understand that benefits only have value when they are used.
3. Do employees have access to re??li??able information about pay practices? If the office grapevine is where most em??ployees learn how compensation works, you need to fix that. Fewer topics cause greater dissension than uninformed spec?u?lation about how much co-workers earn or how big their raises were.
Take control of the rumor mill by offering concrete information about how you (and your supervisors) make pay decisions. Share the formulas you use to calculate merit increases and set variable compensation levels.
4. How much does pay depend on performance? Do employees understand what they have to do to earn a fatter paycheck? Do your merit-increase and variable-pay criteria make sense from an employee?s perspective?
Is it within employees? control to achieve goals that pay off? Or are the performance measures largely based on market forces or management decisions that employees can never influence?
Here?s where you need to work hard to align leadership priorities, management attitudes and employee expectations. Transparency will help. That doesn?t mean posting everyone?s rate of pay on the company bulletin board. It does mean making sure everyone believes that compensation is based on a rational system that rewards effort and other measurable contributions to the organization?s success.
5. How much do variable pay plans really pay out? No surprise: Em??ployees tend to like plans that actually reward better pay for better performance. If your variable-pay program promises bonuses every year, but no one ever seems to get a bonus, you probably have a credibility problem.
Note: It?s impossible to address variable pay and pay for performance without carefully considering how your performance-appraisal system works in real life. If employees and supervisors don?t take your performance-management system seriously, good luck stamping out cynicism about merit raises and variable compensation.
6. To what extent do compensation and benefits programs reflect your organization?s values? If you say you?re a customer-driven company, your compensation systems had better reward excellent customer service. If research and development is your organization?s competitive advantage, it?s reasonable to establish bonus criteria that reward creativity and initiative.
Do your recruitment materials tout a corporate culture that honors work/life balance? Make sure your benefits support that?through offerings such as wellness programs, flex schedules, leave policies and other programs that acknowledge that employees don?t just live to work.
7. How would employee dissatisfaction with pay and benefits affect your organization? The morale hit could result in poor employee ?performance. It could create a revolving door, launching an exodus of your best employees.
Plus, if word of dodgy pay and benefits practices leaks out, you might find it harder to attract the new workers you need.

Fitzpatrick gave his 11-pound champ a bit of a boost ? he carried him onto the green carpet for the final lineup, shortening his long walk. Malachy's pink tongue popped out from his black face, his eyes sparkling like black diamonds.
"No other dog moves like this," Fitzpatrick said. It's true, as a?Pekingese?is supposed to move with a "slow and dignified" gait.
Malachy chilled out after his win, resting his silver and white coat on a cool pack. He had plenty of time to get ready, having won the toy group Monday night.
"I kept him quiet all day," Fitzpatrick said.
More than 2,000 purebred dogs in 185 breeds and varieties competed in the nation's most prestigious pooch parade. When it came down to a best of seven, Malachy was the last to enter the darkened ring.
Judge Cindy Vogels studied them before making her pick. The No. 2 show dog in the country came close last February after taking the toy group here.
"Super dog, and he had a stupendous night," she said. "There's a lot of dog in a small package."
The champion at Westminster wins a coveted silver bowl, but not a cent. Instead, the honor of this title lasts a lifetime for any owner, and brings a wealth of opportunity in breeding potential.
This was the fourth time a Peke won at Westminster, and the first since 1990. Fitzpatrick, who co-owns Malachy with Iris Love and Sandra Middlebrooks, said the cute pompom was likely headed back to East Berlin, Pa., for a life in retirement.
"He'll probably chase squirrels and he'll be pampered," Fitzpatrick said.

WASHINGTON ? Promoting farm subsidies was once a no-brainer for rural members of Congress seeking re-election. This year, it's a bit trickier.
As lawmakers wade cautiously into writing the next five-year farm bill, agribusiness and farmers' lobbyists are preparing for the worst. With little appetite for spending on Capitol Hill, subsidy cuts in the billions of dollars are on the table as rural voters also cry out for less government.
It doesn't help that farm business is booming.
"What's different this time is we have very strong commodity prices," says Roger Johnson, president of the National Farmers Union. "And that is generally not a really good time to write a farm bill because everyone who is projecting the future says, `Oh, this is going to last forever.'"
Farm bills in 2002 and 2008 also were driven by rural election-year politics. Lawmakers, particularly in the Senate, curried favor with farm interests in their states by slipping their priorities into the bills. Taking care of everyone's needs ensured passage and subsidies remained almost untouched.
But this year, many of farmers' traditional allies are just as concerned, if not more concerned, about voters' calls for less spending.
Sen. Pat Roberts, senior Republican on the Senate Agriculture Committee and a veteran of many farm bills, says his constituents aren't asking about farm subsidies as much as they used to. He says he gets more questions about government regulations that farmers see as burdensome. Traditional farm issues and the impact of farm policy have gotten somewhat lost.
"I don't think most people who run for office realize there is still a significant farm vote," he says.
Nowhere was that more clear than in Iowa, where presidential candidates have wooed farm country for decades. Several of the contenders in the Iowa caucuses actually spoke out against corn-based ethanol, a position unthinkable in the past.
Farm-state members have already said they will support eliminating some subsidies. Last fall, the heads of the House and Senate agriculture committees ? Republican Rep. Frank Lucas of Oklahoma and Democratic Sen. Debbie Stabenow of Michigan ? negotiated a farm bill that cut $23 billion from agriculture and nutrition programs, hoping to piggyback it on the budget-cutting supercommittee's bill. When the supercommittee fizzled, so did their hopes for a speedy farm bill.
This year, they are starting over with more input from other agriculture committee members. But direct payments, a type of subsidy paid without regard to crop price or crop yield and costing taxpayers about $5 billion a year, are still a top target as the Senate Agriculture Committee opens hearings on the legislation Wednesday. That was cemented by President Barack Obama's call to eliminate them in his budget proposal Monday, which put forth a $32 billion cut in farm programs.
That's a strong contrast from 2008, when Obama supported the last farm bill while he was campaigning for president. That legislation was far more generous ? even raising some subsidies ? than the bill Congress is weighing this year.
Former President George W. Bush also played both sides. He signed a robust farm bill before the 2002 midterm election year but later called for cuts. In 2008, when he wasn't up for re-election, he vetoed the next farm bill. Republicans up for re-election in the House and Senate joined Democrats in overriding the veto.
Since then, farm country has seen much of that GOP support fade away. Farm-state Democrats were largely swept out of Congress in the 2010 midterm elections, and several Republicans who eventually filled their seats on the House Agriculture Committee are more affiliated with the anti-spending tea party than they are with farm interests.
Unclear is how aggressively those conservatives will support farm subsidies ? and, if they do, whether they will be able to persuade party leaders and other congressional conservatives to go along. House opposition is seen as the biggest obstacle to getting a farm bill done this year.
Rep. Tim Huelskamp, R-Kan., one of the tea party conservatives on the agriculture panel, says he is telling constituents that direct payments will have to go. "Some folks say we want you to defend it to the end of the day, and I say that's not what's going to happen."
Huelskamp believes there should still be some sort of safety net for farmers when prices drop or crops are destroyed. But he says frustration over government regulation ? labor and environmental laws in particular ? is the top issue on farm voters' minds. People understand they will have to take a cut, he says.
No one envisions a farm bill that eliminates subsidies entirely. The compromise Stabenow and Lucas reached last year would have cut spending while creating a whole new subsidy to protect farmers when their revenue drops.
"There are a lot of land mines and we just have to see how it plays out," says Minnesota Rep. Collin Peterson, the top Democrat on the House Agriculture Committee. He warns that Congress shouldn't get too confident about cutting farm programs.
If the agriculture economy crashes, he says, "there isn't going to be any money to bail anybody out."

Greece's political leaders on Thursday agreed to steep government cutbacks and economic reforms to qualify for a euro130 billion ($170 billion) bailout from other countries in Europe and around the world.

Q: What are the main points of the deal?
Greece has agreed to a range of austerity measures designed to bring its deficit under control. They include a 22 percent cut in the monthly minimum wage to euro586 ($780), layoffs for 15,000 of civil servants and an end to dozens of job guarantee provisions.
Q: Why is this budget cutting so important?
A: Without it, the country would not be eligible for a euro130 billion ($170 billion) bailout from other countries in Europe and the International Monetary Fund. Greece needs the money ahead of a euro14.5 billion bond deadline on March 20 and strike a vital debt-relief deal with bond investors.
Q: And if Greece were to miss this March 20 bond payment, then what?
A: A Greek default would potentially spread the crisis to other eurozone countries, by making investors even more leery of lending to them. And analysts fear it could set off a chain reaction similar to the financial meltdown that occurred in the fall of 2008 and triggered the Great Recession.
Q: Didn't Greece already get a massive bailout? Why wasn't that enough?
A. Greece has been surviving since May 2010 on a euro110 billion bailout. But the terms of that bailout were harsh, requiring higher taxes and deep cuts in public spending. Those actions pushed Greece deeper into recession, and the country's failure to control spending caused its debt burden to rise.
Q: How badly is Greece doing?
Its economy shrank at an annual rate of 5 percent in the third quarter of 2011, the most recent quarter for which data are available. Earlier in the year, it was shrinking at an 8.3 percent rate_ about as fast as the U.S. economy was shrinking during the worst of the Great Recession. Thousands of shops and small businesses, vital to the Greek economy, have gone bankrupt. Unemployment stands at 20.9 per cent. A: Greece has agreed to a 20 percent cut in its government work force by 2015. A cut of that size in the U.S. would bring the hourly minimum wage to around $5.80, roughly the level it was at in July 2008.

A: Banks, hedge funds, pension funds and other private investors who own euro206 billion in Greek government bonds would exchange them for a payment of euro30 billion, plus euro70 billion in new bonds. The payment will come from the euro130 billion package from Europe and the IMF. The new bonds would have a lower average interest rate and a longer term of maturity. The combination of less principal to repay when the bonds mature and less interest to pay every year until then means Greece would spend about 70 percent less than without a deal.
